- Self-Reflection and Awareness. Leaders should regularly assess their behavior and its impact on their teams. Recognizing one’s toxic behaviors is the first step toward change. Seeking feedback from colleagues and subordinates can provide valuable insights into blind spots and other areas needing improvement. Using an anonymous tool such as a 360-degree evaluation can provide these insights without exposing the evaluators to potential retaliation (real or imagined).
- Promote a Psychologically Safe Environment with Open Communication. Encouraging a culture where employees feel safe to voice concerns without fear of retaliation is essential and promotes psychological safety. Opening communication channels can help identify toxic behaviors early and address them promptly. Marshall Goldsmith in his book “What Got You Here Won’t Get You There” identified 2o destructive behaviors that hold leaders back from promoting a truly Psychologically Safe environment.
- Provide Leadership Training and 1-on-1 Coaching. Organizations should invest in leadership development programs that emphasize emotional intelligence, empathy, and effective communication. This will provide consistent training for the whole leadership team to equip them with the skills necessary to manage teams positively and constructively. For higher-level executives or those who need additional support, 1-on-1 coaching can be another effective tool.
- Establish Accountability Mechanisms. Implementing clear policies that define unacceptable behaviors, and their consequences can deter toxic actions. Establish a code of conduct with consequences for violations, as well as a reporting mechanism for concerns. Define expectations, and tie leadership performance and incentives to company values in evaluations. By combining clear expectations, regular evaluation, and meaningful consequences, organizations can establish robust accountability mechanisms.
